Why SaaS sales hiring is its own problem
SaaS recruiting fails for a specific reason: the signals that look strongest on a résumé are the ones least likely to predict performance at your company. A rep who exceeded quota for three years at a $200M ARR company — with brand recognition, marketing air cover, and a steady inbound flow — often stalls at a $5M ARR company where there is no pipeline waiting. Sales motion matters more than industry
Product-led and sales-led companies need different reps. Two candidates with identical software backgrounds can be a strong hire and a bad one depending on which motion they have actually run. Segment fit: SMB, mid-market, and enterprise are different jobs
An SMB AE closing dozens of deals a quarter on short cycles is doing different work than a mid-market AE running consultative cycles, who is in turn doing different work than an enterprise AE building a multi-year business case across procurement, security review, and finance. Deal size, cycle length, and the skill set behind them do not transfer cleanly in either direction. Hiring across segment lines works, but it has to be a deliberate decision with a ramp plan attached — not an accident of sourcing.
Quota attainment is meaningless without context
"112% of quota" tells you nothing on its own. What was the quota? Was the territory established or greenfield? How long was the ramp, and was attainment measured during it? How many people on the team hit their number that year — everyone, or three of thirty? Comp fluency decides whether your offer gets accepted

Single references confirm employment. We look for repeatable signals across managers and peers — coachability, forecast honesty, whether the person was in the top tier of the team, and whether their manager would hire them again.
Tooling and stack familiarity
CRM hygiene and fluency with the sales engagement stack, prospecting and data tools, and call recording or conversation intelligence platforms. Reps who work their tools properly ramp faster and forecast more accurately.
